Penelitian ini bertujuan untuk menganalisis pengaruh reward dan work-life balance terhadap retensi karyawan, dengan job satisfaction sebagai variabel mediasi, pada karyawan Generasi Z yang bekerja di coffee shop di Pontianak. Menggunakan pendekatan kuantitatif eksplanatori, penelitian ini melibatkan 148 responden yang dipilih melalui metode purposive sampling. Data dianalisis menggunakan Structural Equation Modeling (SEM) berbasis aplikasi SmartPLS 4. Hasil penelitian menunjukkan bahwa reward dan work-life balance berpengaruh positif dan signifikan terhadap job satisfaction, dan selanjutnya job satisfaction memiliki pengaruh kuat terhadap retensi karyawan. Selain itu, job satisfaction terbukti memediasi secara signifikan hubungan antara reward dan retensi karyawan, serta antara work-life balance dan retensi karyawan. Hasil penelitian ini diharapkan dapat memberikan wawasan mengenai bagaimana reward dan work-life balance dapat memengaruhi kepuasan kerja serta mendorong retensi karyawan Generasi Z, khususnya dalam industri coffee shop yang didominasi oleh tenaga kerja muda.
